Research program 1: International HRM, expatriation, inpatriation, knowledge sharing and identity confirmation

My first research publications were in the area of comparative industrial relations and international HRM. Blogposts summarzing research in this program include:

Textbook on International HRM

International Human Resource Management

My research-based textbook on IHRM (1995) was my first significant publication. Although marketed as a textbook, it received wide recognition among researchers in the field. Unlike many other textbooks, all contributors were experts and active researchers in their topic area. A second edition was published in 2003, a third edition in 2010, and a fourth edition in 2014. By its fifth edition, published in 2019, the book had been used by over 25,000 students across 130 countries. The book is now in its 6th edition.

Expatriate staffing, control, and expatriate failure

My work was the first to establish empirically that expatriates play a major role in controlling subsidiaries, both through direct supervision and through socialisation and the creation of informal communication networks. It also was the first providing detailed information about staffing policies in a large sample of MNCs. Up till then academics had mostly relied on a single, much smaller scale, study conducted in the 1970s.

My work on the myth of high expatriate failure rates generated considerable interest and the related 2002 article on academic referencing is now included in many PhD courses. A final article in this series suggest to abandon the concept of expatriate failure altogether.

Picking up the theme of expatriate staffing, a recent paper with Maria Bastida and Luisa Pinto (No room at the top?) highlights how women’s under representation in international assignments results from a complex system of recursive effects that jeopardizes women’s professional development and undermines both their own career progression to top management and firms’ competitive advantage and international growth.

Finally, in a paper with Hyun-Jung Lee and Katsu Yoshikawa, published in Organization Studies, we took a fresh look at this classic research problem and questioned whether an “ethnocentric” culture - the predominant explanation for PCN staffing policies in the cross-cultural management literature - is sufficient to explain this practice (see: Beyond ethnocentrism: why do MNCs send their nationals to subsidiaries?).

Expatriates, inpatriates, and knowledge sharing

My work with Barry Hocking (MRes) showed that learning by expatriates is an underestimated strategic assignment outcome and that varying combinations of global and local knowledge access and communication are crucial in achieving the MNC's goals of global efficiency, national responsiveness and worldwide learning.

Work with PhD student Sebastian Reiche (now a full professor at IESE, University of Navarra, Spain), looked at the role of social capital in knowledge sharing through expatriate assignments. A revised version of his conceptual model and an empirical paper were both published in Journal of International Business Studies. The latter paper was winner of the 2011 International HR Scholarly Research Award from the HR Division, Academy of Management.

A major international survey on language in HQ subsidiary relationships (see prog 5) in a wide range of host countries (Australia/NZ, China, Japan, Korea, France, Germany, Spain, UK, Denmark, Finland, Norway & Sweden) resulted in a paper for Human Resource Management on the bridging role of expatriates and inpatriates in multinational corporations, looking at the relationship between changing patterns of international staffing and knowledge transfer.

A paper with Florence Duvivier and Carine Peeters, published in Journal of World Business, significantly advanced research through a systematic analyisis of how different types of international assignments (long term expatriation, short term expatriation, inpatriation) transfer different types of knowledge (declarative, procedural, axiomatic, relational), in different directions (both from and to HQ), and at different times (both during and after the assignment).

Finally, a paper with Heejin Kim and Sebastian Reiche, published in Journal of International Business Studies demonstrates the process through which inpatriates’ knowledge transfer contributes to subsidiary capability building and subsidiary evolution over time, and explains why successive inpatriation is thus critical to enhance subsidiary performance.

Expatriates and locals: (ethnic) identity and language

Work with PhD student Shea Fan (now at RMIT Melbourne) investigates the phenomenon of ex-host country nationals, expatriates that share an ethnicity with host country employees, for instance Chinese-American expatriates sent to China.

A dyadic survey paper on this topic was published in Human Resource Management and an experimental paper with host country employees in Journal of World Business. A conceptual paper on the antecedents and consequences of ethnic identity confirmation was published the International Journal of Human Resource Management. Finally, a practitioner-oriented paper based on Shea’s preliminary interviews was published in Organizational Dynamics.

We show shared ethnicity is a double-edged sword and investigate the role of identity confirmation in the relationship between these expatriates and host country employees and its impact on trust, expatriate adjustment and knowledge transfer. A 1-minute video of this work can be found here.

Work with Ling Zhang looks at the role of the host country language in the interaction between expatriates and local employees in China, culminating in a book on Managing Expatriates in China: a language and identity perspective. It also argues cultural identity might be more fluid than previously thought and outlines various identity negotiation strategies.

The importance of the topic of identity is clearly evidenced by the fact that articles by Shea Fan and Ling Zhang were reprinted in the book Intercultural Management In Practice.
